The best culture in the world isn’t built at the party. It’s built in the small things you do every day. Perks are easy. Showing your people you genuinely care, consistently, is the hard part, and it’s the only part that matters. Like fitness, you can’t cram it. 20 minutes a day beats four hours once. Culture is a daily deposit, not a grand gesture.

Culture is not about having one big party. Culture is not about having lunch for everybody or getting nap pods or a ping pong table or whatever. Most people don't even use that stuff. Culture is about what you do consistently day in and day out to show your people you give a shit. That's what it's about. It's very simple, but people don't want to put in the work every single day. It's just like everything else in our life, like working out. Well, you don't need to go workout for five hours tomorrow. You just need to put in 20 minutes. For the rest of the year, and you'll see results, but you won't see them tomorrow. You also won't see results. If you work out for four hours today, you're just going to be sore as hell tomorrow. It's all. So when it comes to culture, it's all about the little stuff that we do consistently.

Here’s the fastest way to know if you’re making money or just staying busy: know your three numbers. 50% gross profit. 35% overhead. 15% profit. If you can’t say where you stand on each right now, that’s the first problem to fix.

If I could only track five numbers in my HVAC sales department, it would be: revenue per lead, close rate, average install revenue, discount rate, and revenue to budget. Most owners track none of them daily and then wonder why the month got away from them. Measure every day and the numbers stop surprising you.

If your tech left for $2 more an hour, money wasn't the problem. The problem is there was nothing else keeping them. Techs spend most days working on their own. If the money's right, it's the one-on-ones, the organizational support, the daily encouragement that keeps them here. A small raise can't outbid a place people actually want to work and feel supported.

This is where we build technicians from scratch. Zero experience walks in, and electricians, plumbers, and HVAC pros walk out. Everything in this lab is functional. They can tear it apart, we can plant faults, and they can fail safely here instead of in a customer’s home.
